Key Responsibilities :
1. VBA Productivity & Sales Performance
· Manage and monitor promoter performance, productivity and sales achievement across stores, zones and locations.
· Identify zero-sales and low-productivity VBAs daily; diagnose the root cause at promoter, store, stock, training, retailer or market level and drive corrective action with a defined owner and closure timeline.
· Track target achievement, productivity per VBA, focus/premium product contribution, conversion and other agreed sales KPIs.
· Benchmark performance across zones and stores, identify best practices from high-performing teams and replicate them in underperforming markets.
· Provide actionable management insights - not only reporting - on what is good, what is weak, why the gap exists and what action is required.
2. Manpower Planning, Deployment & Continuity
· Own promoter manpower planning including sanctioned strength, vacancies, recruitment pipeline, deployment, replacement turnaround time and critical outlet coverage.
· Periodically evaluate store potential versus VBA productivity and optimize deployment to ensure the right VBA is placed at the right outlet.
· Monitor attendance, absenteeism, leave, new joining, onboarding and manpower availability to ensure business continuity.
· Work with HR and Sales teams to close critical vacancies without compromising manpower quality.
3. Performance Management & Talent
· Classify VBAs into high performers, stable performers, improvement-required and replacement-required categories and maintain a structured action pipeline.
· Identify performance gaps and implement coaching, productivity improvement plans, corrective action or replacement recommendations as required.
· Conduct structured reviews of persistently low-performing VBAs and ensure actions are based on facts, store potential and field validation.
· Build a pipeline of strong promoters who can be developed for higher responsibility.
4. Field Execution, Discipline & Integrity
· Conduct regular field/store visits to validate reported data, observe VBA execution, understand retailer feedback and identify barriers affecting conversion and productivity.
· Establish controls to identify fake/proxy attendance, incorrect deployment, fake reporting, manipulation or other field-level integrity issues and ensure timely corrective/disciplinary action.
· Ensure promoter presence, grooming, product demonstration readiness, consumer engagement and outlet-level execution meet defined standards.
· Escalate recurring integrity or execution issues with clear evidence and recommended action.
5. Capability, Training & Consumer Engagement
· Identify VBA capability gaps in product knowledge, customer engagement, selling skills, objection handling and premium-product conversion.
· Coordinate with the Training team for required interventions and track post-training productivity improvement.
· Strengthen promoters' ability to influence consumers, improve engagement quality and drive measurable sales conversion.
· Use field observation and performance data to define recurring capability priorities.
6. Attrition, Engagement & Issue Resolution
· Analyze promoter attrition trends by zone, tenure, manager, store type and reason; identify root causes and implement retention actions.
· Handle field-level grievances, salary/attendance concerns and operational issues in coordination with HR and relevant stakeholders.
· Ensure high-impact issues affecting promoter morale or business continuity are resolved within agreed timelines.
· Recommend and execute VBA motivation/incentive initiatives in coordination with Sales & Operations/PSS based on identified productivity gaps.
7. Cross-Functional Management & Reporting
· Work closely with Sales & Operations, Zonal teams, HR, Training, retailers and other stakeholders to improve promoter effectiveness and field execution.
· Define, track and calculate promoter KPIs and maintain accurate MIS/dashboards using MS Excel/Google Sheets.
· Provide daily, weekly and monthly management updates on productivity, sales achievement, zero-sales, manpower, attendance, attrition, grievances, integrity issues and corrective actions.
· Ensure every critical gap has a clear owner, deadline and closure status.
Required Skills & Experience
· Graduate in any discipline; MBA/PGDM in Sales, Marketing, HR or Management will be an advantage.
· 5-8 years of relevant experience in promoter/field-force management, retail sales, HRBP or large frontline workforce management; smartphone/consumer-electronics exposure preferred.
· Strong proficiency in MS Excel/Google Sheets, including Pivot Tables, XLOOKUP/VLOOKUP, SUMIFS/COUNTIFS and practical data analysis.
· Strong understanding of field-force performance management, manpower planning, KPI management, attrition and productivity improvement.
· Ability to convert data into diagnosis, action plans and measurable business improvement.
· Strong people management, communication, problem-solving, grievance handling and stakeholder-management skills.
· Ability to handle difficult performance conversations and take fact-based corrective decisions.
· Willingness to undertake regular field/store visits and personally validate on-ground execution.
Pay: ₹700,000.00 - ₹1,200,000.00 per year
